Caverion, NayaDaya Analytics, and Andas - Three Perspectives on a Shared Challenge

Caverion, Finland’s leading provider of technical services and installations for the built environment, is driving its growth through active acquisitions in Finland. This means ongoing integration work: bringing new companies, teams, and corporate cultures into the existing organization. This work is crucial, as successful integration creates value for companies, while failure erodes it.

The success of integrations is linked not only to their business impacts but also, significantly, to their human dimension. For employees of the target company, integration raises questions: What does this change mean for me, and does it feel safe? Managing emotions (or failing to manage them) is crucial to employee experience and engagement and, ultimately, to the success of the entire integration.

Caverion has sought to address this in a systematic manner and to strengthen the change and people management skills of the experts involved in the integrations through practical training. NayaDaya Analytics Oy and Andas Oy were selected as partners for this customized training program.

NayaDaya Analytics Makes the Invisible Visible

NayaDaya Analytics helps organizations manage business integrations and change processes using data and analytics. The company’s People Impact Analytics® reveals, based on just three questions, what factors influence people’s behavior and, in turn, the success or failure of an integration. The analytics are based on artificial intelligence as well as emotional and behavioral science. The solution is anonymous and does not use personal data.

Data is collected and analytics are used in Caverion’s M&A integrations at three stages of each integration. The process, named “TunneCaveri,” provides the executive team and integration managers with a shared situational overview throughout the entire integration and brings to light what would otherwise easily remain hidden: changes in employee experience, behavior, and engagement at different stages.

Andas Builds the Expertise That Data Requires

Andas has collaborated with Caverion for several years on various leadership training programs. When Caverion was looking for a partner for integration leadership training, the choice was a natural one.

Andas and NayaDaya Analytics jointly designed a customized training program for Caverion’s managers and experts leading integrations. The training is structured around three levels that form an integration management pyramid.

The bottom level of the pyramid covers the fundamentals of change management: how an organization’s change process and an individual’s personal transition proceed at different paces, and what that means from a leadership perspective. The second level focuses on power dynamics in mergers: what happens on a human level during integrations and what emotions they evoke. The third level addresses managing the employee experience in practice: how the data and analysis produced by “TunneCaveri” are translated into concrete management actions.

The training was conducted through a mix of theory, group work, and discussion. The main focus was on the participants’ own insights and the sharing of experiences.

What the Participants Learned

The training has already been conducted for several Caverion teams. The feedback has been extremely positive, with participants praising both the content and the training methods. Above all, participants felt that the day opened up new perspectives on their own roles in integration processes.

“We wanted to systematically develop integration management at Caverion. Without shared information and a common understanding of what to do with that information, each integration remains a separate project, and the lessons learned stay confined to that project rather than building on one another. Now we have both analyzed measurement data on employee experience and the capability to act on that data from one integration to the next. Managing people’s experiences and behavior becomes consistent and proactive. There are nearly 5,000 of us at Caverion in Finland. In line with our growth strategy, we hope that in the coming years we will gain many new colleagues through both organic and inorganic growth. There is strong demand for integration management.”
